Two very different numbers get tangled whenever Israeli tech pay comes up: what the contract states, and what the package is worth. A senior engineer at CyberArk or Monday.com might have โช350,000 written into the offer while an RSU grant vesting over four years adds somewhere between โช200,000 and โช800,000 a year at current valuations. Cash is the foundation everything else rests on; equity is often the reason someone takes the job. Neither figure makes sense in isolation.
What follows deals with the cash side, the money arriving in the account from base pay, because that is what governs month-to-month capacity. Equity matters enormously and can reshape a life, but it cannot be spent until it vests and sells, and it follows its own rules under Israel's section 102 regime, which is a separate conversation. Cash first.
Three separate deductions in the Israeli calculation
Three different charges come off an Israeli payslip, and they interact in ways that are not obvious at a glance.
Mas hachnasa, income tax: progressive, opening at 10% on the first โช75,960 a year and reaching 50% above โช663,240. For most professionals the working rates are 20% to 35%. The calculation runs on nekudot zikui, credit points: every Israeli resident earns 2.25 of them at โช2,276 a year each, taking โช5,121 off the tax bill. Children, aliyah status, single parenthood and disability all add further points.
Bituach leumi and mas briut: together these come to roughly 3.5% on income up to โช6,331 a month and 12% above that threshold for bituach leumi, with 3.1% below and 5% above for mas briut. For most tech salaries the combined effective rate sits around 7.5% to 8.5% of gross.
Pension: a compulsory 7% employee contribution. It is tax-deductible, so it lowers the income tax base. Pension therefore reduces your tax bill while separately reducing cash take-home.
Cash take-home at four salary levels
The Unit 8200 premium and why it counts
Nothing shapes the Israeli technology labour market like the Unit 8200 pipeline. The unit handles signals intelligence for the military, broadly what the NSA or GCHQ do, except that its intake arrives through compulsory service. Conscripts are trained intensively in cybersecurity, signals analysis, software and data systems. Check Point, CyberArk, Waze and Wix all trace founders or early staff to it, as do dozens of other companies.
The pay gap that follows is measurable rather than anecdotal. Work by the Central Bureau of Statistics and by independent labour analysts keeps finding 8200 alumni earning 15% to 30% more than comparable engineers with the same years behind them. Two forces drive it: what people learn in uniform, and an alumni network unusually thick with founders, executives and people who write cheques.
Viewed from outside, the effect splits the market in two. The upper tail is full of 8200 graduates, while everyone else fills the middle and lower bands. Our salary pages quote medians across the whole workforce, so anyone assessing whether their own background would command a premium in Israel should treat the 8200 question as one factor among several.
RSUs and ESOPs: the equity layer that changes everything
Equity in Israel almost always runs through a section 102 plan, named for the clause of the income tax ordinance behind it. The company issues RSUs or options, a trustee holds them for at least 24 months, and whatever gain appears at sale is charged at the 25% capital gains rate rather than the employee's marginal band. Against a top rate of 50%, the saving is enormous, which is precisely why Israeli firms weight offers towards shares rather than salary.
Take a mid-level engineer at an established unicorn, whether Wix, Monday.com, AppsFlyer or IronSource. A grant of โช300,000 to โช600,000 spread across four years comes to โช75,000 to โช150,000 a year, taxed at 25% rather than the 31% to 35% salary would attract, so โช56,000 to โช112,500 lands net. Set against net cash pay of โช185,400, total annual take-home climbs past โช240,000 and can approach โช300,000. Comparing base salary alone therefore misses most of the compensation.
